MANAGEMENT OF INCENTIVE COMPENSATION, SALARY, AND WAGES IN THE PERSPECTIVE OF HUMAN RESOURCE MANAGEMENT: A QUALITATIVE STUDY AT TANGERANG CITY EDUCATIONAL INSTITUTION

Abstract

Compensation is one of the important aspects of human resource management that plays a role in improving employee welfare, motivation, and work productivity. This qualitative research explores the management of incentive compensation, salary, and wages in educational institutions in Tangerang City through a library research approach with an in-depth conceptual analysis of 25 reliable literature sources using QDA software NVivo 14. The research findings identified that a fairly and competitively designed compensation system has a significant impact on the work motivation, employee loyalty, and productivity levels of educational organizations. Through a systematic coding process with 87 codes organized into 5 parent themes and 23 sub-themes, the thematic analysis revealed five core themes with inter-relationships: (1) compensation structure transparency (68 references), (2) financial-non-financial balance (72 references), (3) performance-reward linkage (58 references), (4) organizational justice perception (62 references), and (5) educator satisfaction and retention (82 references). Financial compensation such as salaries, wages, and incentives work synergistically with non-financial compensation in creating a comprehensive motivational ecosystem. NVivo cross-source analysis identifies that transparency in the compensation structure has cascading positive effects on fairness perceptions, organizational commitment, and ultimately retention outcomes. This study recommends the implementation of a compensation system that is transparent, performance-based, and responsive to the needs of employees to increase retention in educational institutions in Tangerang City.
